Toxic Workplaces

Stress is an inevitable part of our lives, especially in our workplaces. But sometimes a workplace that is overly stressful turns toxic. A toxic workplace is a workplace that is marked by significant drama and infighting, where personal battles often harm productivity. Toxic workplaces are often considered the result of toxic employers and/or toxic employees who are motivated by personal gain such as power, money, fame or special status, use unethical, mean-spirited and sometimes illegal means to manipulate and annoy those around them; and whose motives are to maintain or increase power, money or special status or divert attention away from their performance shortfalls and misdeeds. Toxic workers do not recognize a duty to the organization for which they work or their co-workers in terms of ethics or professional conduct toward others. Toxic workers define relationships with co-workers, not by organizational structure but by co-workers they favour and those they do not like or trust.

A toxic work environment is also defined as an environment that negatively impacts the viability of an organization. An organization can be considered toxic if it is ineffective as well as destructive to its employees. Studies have found that toxic workplace environments are a leading cause of workplace violence such as violent acts, including physical assaults and threats of assault, directed toward persons at work or on duty. Studies on this issue include verbal violence including threats, verbal abuse, hostility, harassment, and the like can cause significant psychological trauma and stress, even if no physical injury takes place. Verbal assaults and hostility can also escalate to physical violence. Not only in the workplace, these disruptions can show up in any number of physical symptoms like sleepless nights, feeling constantly vigilant, sweaty palms, and a racing heartbeat, but a toxic work environment has loads of negative health impacts which can affect personal life by damaging pretty much your whole life from self esteem to even friendships.

This phenomenon harms both the company and the other employees, including those who are not direct targets. Co-workers are distracted by drama, gossip and by choosing sides in the ongoing animosity and can translate into lost productivity. While employees are distracted by this activity, they cannot devote time and attention to the achievement of business goals. Positively motivated and ethical employees may try to speak up to a toxic employee but this can make them a target. Managers of toxic employees can feel intimidated by a toxic employee and try to appease the employee in an effort to avoid confrontation. Over time, positively motivated employees drift away from the workplace and may begin to view management as inept and ineffective. This can result in poor job performance as they begin to feel less valued, therefore less loyal to the company. Fellow employees may begin to experience physical symptoms from the stress and worry over whether they or someone they care about in the work place may be targeted. This can even develop into a clinical depression requiring treatment.

I know only too well what a toxic workplace can do to you. I worked in such organisations not once, but twice! Both times, I needed a job and took up the offer, even though my gut was screaming at me not to. Both times, as early as week two in the job, I had started planning on how to get out. I hated waking up on Monday knowing that I had to go to work and even before I entered the organisation’s premises on Monday morning, I was looking forward to that Friday evening. The first was not as bad as the second one and even today, quite a few years after I have left that organisation, when I think of my time there, I start getting agitated and it’s taken me years to get to a point where I can consciously stop thinking of my time there and how I was bullied.

So how do you know if you are in a toxic work environment? Read on…

Lack of and Bad Communication: Communication skills are probably the number one sill needed in the workplace, but insufficient, confusing, or scattered communication is the culprit of so many problems there. Both verbal and non-verbal communication from the employee, supervisor and employer is possibly the root cause of negativity in an organisation. You work hard for something and there’s no recognition or worse, feedback about your task. You also don’t get the necessary information to do your job so you are set up for failure even before you start. Another communication fail is the passive-aggressive talk, both from the superior and your peers and the fact that people don’t want to listen to what you have to say.

Poor Leadership: Most people don’t leave jobs, they leave bad bosses and this point reiterates that old adage. Bad leadership can seep into every fiber of an organization, and it often does. Sometimes bad bosses are products of bad bosses, they don’t know any better and think this is how bosses should be. Such bosses make work a living hell. Bad bosses come in various forms: the micromanager who wants to know every minute what you do and constantly checks, corrects and undermines you, the blamer who wants all the credit but manages to pass down to his reportees all the mistakes, or maybe the boss who does not respect your personal space and is the one who sends emails or calls you on your weekends or holidays, expecting you to drop everything to run to him.

Workplace Cliques: A clique is a group of people in a setting who stick together all the time. At most workplaces, there are cliques all the time, but when these cliques exclude specific individuals outside their tichtly-knit circle, it ruins the workplace culture. In workplaces which are multi-cultural, when cliques speak in a language known only to them in front of others, it could be detrimental to the atmosphere and prove alientating to the person being shunned. I have seen cliques in every organisation I worked in, but the one in one of the toxic workplace I was at was extremely bad. They would speak over me (even when I was sitting right in front of them) and speak in a specific language even though co-workers were from various nationalities and spoke many language, with English being the common denominator, go off to lunches without ever inviting me, even on my first day of work and speak of shared experiences which I was obviously excluded from. They were also constantly chatting on messaging platforms and sometimes would look at me and snigger which clearly showed they were gossiping about me. I have no idea if they would continue to be friends after leaving the organisation because I did’nt want to be in touch with anyone from there after I moved on, so I have no idea.

Unmotivated Coworkers: In a toxic work environment, it’s quite easy to see that most people there are unmotivated. They are in that organisation only for the salary they are paid. They have no interest in doing anything more than absolutely necessary to earn their daily bread and not get fired. There is an air of gloom and a lack of motivation around you with people preferring to see the glass as half empty instead of half full. In such cases, it’s a few who bear the biggest burdens and this would lead to a burnout sooner or later and then you also become one of them, plodding along with zero interest in life.

Employee Sickness: Unmotivated employees in toxic workplaces lead to employee burnout, fatigue, and illness due to high levels of stress that wreak havoc on our bodies. If people are calling in sick or worse, are working sick, that’s a good sign of a toxic work environment.

High Employee Turnover: A sure sign that you are in a toxic place is the employee turnover rate. When people don’t seem to stay in an organisation, that definitely means something is seriously wrong there. Conversely, if employees are constantly being laid off or fired, this can be a sign of a few other toxic elements lack of direction, organisation disorganisation, bad leadershop or little opportunity within the organisation.

Work Life Imbalance: I call this imbalance because in a toxic work environment, there is no concept of any life, it’s all about work. In such organisations, you are expected to be working or on call 24/7/365. Your managers have no concept of personal space and think even if they send you an email with work at midnight, they expect the work to have been completed first thing in the morning. You deserve to have a full life outside of work. You should be able to leave an email unread after dinner on a Tuesday or be able to make your dentist appointment without feeling guilty. These places also frown upon taking holidays, especially if it is more than a few days. I remember hearing comments in another workplace (which was not toxic) when I first applied for a month-long holiday to go back to India. They were shocked I would take such a long break, but what they didn’t realise was that I had not taken any leave at all the whole preceeding year because I was saving up all my leave just so I could take a longish break to go and meet my parents. Once I explained this and shared my point of view, it was understood and I never had any comments about my leave as long as I worked there.

Lack of Movement: When there’s no forward growth in your career in the organisation and you seem to be stagnant in where you are, it’s probably because the environment does not allow for employees to grow and flourish. If your workplace doesn’t seem to offer any mobility, learning opportunities, or mentorship, they are likely not invested in the growth of their employees. Once you’ve recognised that you have nowhere to grow, it might be time for change.

Burnt Out Feeling: Burnout is more than a buzzword you may have heard around workplace jargon. Workplace burnout is recognized by the World Health Organization as a legitimate medical diagnosis. Burnout can be a surefire sign of a toxic work environment, or at least a work environment that doesn’t “work” for you. There are three types of burnout: Frenetic Burnout which is experienced by employees who put a ton of energy into their work in the hopes that the output will be rewarding. After a sustained period of dedicated work, the frenetic worker does not find positive outcomes. When someone has Underchallenged Burnout, the employee feels underchallenged and bored at work. Being unable to find any satisfaction in a job, the underchallenged employees find themselves in a lowered mood. When the employee is resigned about their work after experiencing consistent work stress over a long period of time, he is experiencing Worn-out Burnout. Having experienced negligible rewards, the worn-out employee feels disillusioned and uninspired by the job at hand.

Listen to your Intuition: We rarely listen to our intuition, preferring to listening to our head instead. I know this from past experience when instead of listening to my intuition, I went with what logic was telling me and paid the price for it. Most times, when we are in bad situations or we will be entering situations which are not to our best interests, our intuition screams at us to get away, but we don’t listen. In such cases, our intuition is right more than wrong and when you are faced with a fight between your head and your heart, listen to your heart, you will be thankful soon.

Now that we know how to identify a toxic workplace, what strategies can we put in place to handle it? The best solution is of course to move out and get a new job, but since this sometimes takes time and you need a job while you look for one, you just can’t walk away from such an environment immediately. We need to develop ways and means to handle the dysfunctional workplace you are in until the time you can press send on that resignation letter to your manager.

When you are at work, keep reminding yourself that you are not a reflection of your current surroundings.  Placing positive and uplifting quotes on the wall of your office or cubicle that will help keep your spirits lifted can be very helpful in these circumstances.  Also, taking time out each workday to take a short walk by yourself is a great way to detach and allow for positive self-talk to remind yourself of the qualities you possess that make you amazing.  Find ways to remind yourself of who you truly are.

Find people who feel the same way you do. Develop friendships with people who feel the same way as you. The hope is that you’ll watch each other’s back and will share any news with the group.

Do something after work that can help relieve stress. Go to the gym, do home repairs, or learn a new skill. The key is to make sure you’re living a fulfilling life outside of work to combat the drama of your 9 to 5.

Practice detachment, especially psychological detachment meaning you avoid work and work-related thoughts outside of your working hours. You can do this by taking holidays, both short and long, making time for family and friends, take up some new hobby and exercise.

Create lists to keep yourself busy. A list can help you stay focused on your tasks instead of the toxic atmosphere and gives you a reason to keep going every day.

Document everything you do. Save emails and write down comments and decisions from meetings, phone calls, and every person who interacts with you. If you need to file a complaint, you will need the evidence to back your claim.

I am a  huge believer that every situation is a learning opportunity. This too can be one. Most often our strongest personal growth comes from living through our most difficult situations.  When you are working in a toxic environment, try to pay close attention to the lessons you can take away from the experience.  Perhaps you can learn the qualities in a leader that you never want to emulate or maybe management mistakes that you would not want to repeat if the opportunity for management ever comes your way.   In every bad situation there is something you can learn that will help you become a better person, so focus on each lesson you are learning.

Another way to handle the stress of a toxic work environment is by practicing relaxation during non-work time. When people try to relax, they often report feeling healthier and suffering less from stress and exhaustion. Relaxation can be a significant moderator of the relationship between negative work thoughts and insomnia symptoms. Activities like meditation, yoga, exercising, taking a nice long walk with some music or podcast, or even volunterring and spending time with family and friends will help you relax.

Plan your exit strategy. It is possible that things could improve at your job, in which case it might make sense to stay. However, while waiting it out, begin your search for a new job. This will help you stay positive when things get rough. If you needed to leave yesterday, consider a bridge job that will keep you active while you find something in line with your career.

Vanishing – Gerard Woodward

Toward the end of the World War II, young British artist Kenneth Brill is arrested for painting landscapes near Heathrow Village; the authorities suspect his paintings contain coded information about the new military airfield that is being built. Brill protests that he is merely recording a landscape that will soon disappear.

Under interrogation a more complicated picture emerges as Brill tells the story of his life—of growing up among the market gardens of The Heath and of his life on the London art scene of the 1930s. But a darker picture also comes to light, of dealings with the prostitutes and pimps of the Soho underworld, of a break-in at a royal residence, and of connections with well-known fascist sympathizers at home and abroad.

So who is the real Kenneth Brill? The hero of El Alamein who, as a camouflage officer, helped pull off one of the greatest acts of military deception in the history of warfare, or the lover of Italian futurist painter and fascist sympathizer Arturo Somarco? Why was he expelled from the Slade School of Fine Art? And what was he doing at Hillmead, the rural community run by Rufus Quayle, a friend of Hitler himself?

Recipes: Paruppu Payasam aka Moongdal Payasam

A very simple traditional recipe which does not take much time to prepare, I made this payasam the day after Avani Avittam, when S and BB had to say the Gayatri Japam 1008 times. It is traditional to make a sweet on this day, and since I didn’t have much time in the morning, I decided to go with this simple and tasty sweet dish.

Paruppu Payasam

Ingredients:
1 litre milk, boiled and cooled
1/3 cup moong dal
10-15 cashewnuts, halved
¼ to ½ cup powdered Jaggery or brown sugar
1 tbsp ghee
1/8 tsp cardamom powder
Water as required

Method:
Heat a pan and once the pan is warm, dry roast the moong dal till you get a a lovely fragrance. Make sure you don’t over-roast it and burn it. Remove from the pan and keep aside.

Fry the cashewnuts in the ghee until they are nice and brown and keep aside.
In a small pressure cooker or a container which you can put inside the cooker, mix the roasted moong dal with some milk and water and pressure cook it for some 3-4 whistles. Open the cooker when it cools down and lightly mash the dal.

If you are doing this on a stove top, the method is the same, only keep an eye on the dal when it is cooking and top up milk or water as needed and then lightly mash the dal.
Once the dal has been mashed up a bit, add in the powdered jaggery and mix well.

Put this back on the flame and then add the balance boiled and cooled milk and cook on a low flame for another 5 minutes until the milk, dal and jaggery gets completely mixed together.

Now sprinkle the cardamom powder and the fried cashewnuts along with the ghee.

Do a taste test and serve hot or cold. If you are making this as an offering, then of course, you can’t taste it. We prefer eating this cold as I feel this enhances the taste, but this is personal preference.

You can also make this with only milk to get a richer taste. Also some people use coconut milk plus normal milk, but I don’t make this version.

Festivals of India: Onam

The state festival of Kerala, Onam is holiday and a harvest festival which falls on the 22nd nakshatra Thiruvonam in the Malayalam calendar month of Chingam, which in Gregorian calendar overlaps with August–September. Legends say the festival is celebrated to commemorate King Mahabali, whose spirit is said to visit Kerala at the time of Onam.

Onam is one of three major annual Hindu celebrations along with Vishu and Thiruvathira celebrated in Kerala and it is observed with numerous festivities. Onam celebrations in the state include Vallam Kali or boat races, Pulikali or tiger dances, Pookkalam or flower Rangoli, Onathappan or worship, Onam Kali or Tug of War, Thumbi Thullal which is a women’s dance, Kummattikali or the mask dance, Onathallu or martial arts, Onavillu which means music, Kazhchakkula or the plantain offerings, Onapottan or costumes, Atthachamayam or folk songs and dance, and other celebrations. It is the New Year day for Malayalis worldwide.

During the Onam, Hindus install an image of Thrikkakara Appan or Onatthappan who is Vishnu in the form of Vamana in their home. Many lamps are lit in temples during this celebration with a palmyra tree erected in front of temples and surrounded with a wooden balustrade and covered with dry palmyra leaves. It is then lit with a torch and burned to ashes to signify that King Mahabali went to Patala as a sacrifice. The swing is another integral part of Onam, especially in the rural areas. Young men and women, decked in their best, sing Onappaatt, or Onam songs, and swing one another on swings slung from high branches.

The state celebrates Onam in a grand scale with public holidays that start four days from Uthradom or the eve of Onam to Thiruvonam or the sacred day of Onam which falls today 31 August. Major festivities take place across 30 venues in Thiruvananthapuram, the capital of Kerala. It is also celebrated by the Malayali diaspora around the world. Though a Hindu festival, non-Hindu communities of Kerala participate in Onam celebrations considering it as a cultural festival and something unique to their state.

There are two common and popular legends to this festival. The first one is about the King Mahabali. According to the Hindu mythology, Mahabali was the great- great-grandson of a Brahmin sage named Kashyapa, the great-grandson of demonic dictator, Hiranyakashipu, and the grandson of Vishnu devotee Prahlada who came to power by defeating the gods and taking over the three worlds. According to Vaishnavism mythology, the defeated Devas approached Vishnu for help in their battle with Mahabali. Vishnu refused to join the gods in violence against Mahabali, because Mahabali was a good ruler and his own devotee. He, instead, decided to test Mahabali’s devotion at an opportune moment. Mahabali, after his victory over the gods, declared that he would perform a fire sacrifice or Yajna and grant anyone any request during the Yajna. Vishnu took on his fifth avatar, that of a dwarf boy called Vamana and approached Mahabali. The king offered anything to the boy; gold, cows, elephants, villages, food, whatever he wished. The boy said that one must not seek more than one needs, and all he needed was “three paces of land.” Mahabali agreed. Vamana started to grow and grew to an enormous size, and covered everything Mahabali ruled over in just two paces. For the third pace, Mahabali offered his head for Vishnu to step on, an act that Vishnu accepted as evidence of Mahabali’s devotion. Vishnu granted him a boon, by which Mahabali could visit again, once every year, the lands and people he previously ruled. This revisit marks the festival of Onam, as a reminder of the virtuous rule and his humility in keeping his promise before Vishnu. The last day of Mahabali’s stay is remembered with a nine-course vegetarian Onasadya feast.

An alternate legend behind Onam relates to Parashurama, an incarnation of Vishnu who is credited in Hindu mythology to have created the Western Ghats from the southern tip of Kerala, Karnataka, Goa, all the way up to Maharashtra. According to this legend, Vishnu got upset with the kings and the warrior caste who were constantly at war and were arrogant over others. Vishnu took the avatar of Parashurama, or “Rama with an axe” and also known as Rama Jamadagyna, in the era of King Kaartavirya. This king persecuted and oppressed the people, the sages and the gods. One day, the king came to the hermitage of Parashurama and his mother Renuka, where while Parashurama was away, the king without permission took away the calf of their cow. When Parashurama returned, he felt the injustice of the king, called him to war, and killed the king and all his oppressive warriors. At the end, he threw the axe, and wherever it fell, the sea retreated, creating the land of Kerala and other coastal western parts of Indian subcontinent. Another version states that Parashurama brought Namboodiri Brahmins to southwestern parts of India, by creating a mini-Himalaya-like mountain range with his axe. The Onam festival, according to this legend, celebrates Parashurama’s creation of Kerala by marking those days as the new year. The legend and worship of Parashurama is attested in texts and epigraphs dated to about the 2nd century.

Not only Hindus, but Onam is also celebrated by Orthodox Christians and most Muslims. In churches, it is celebrated with with local rituals which start with the lighting of Nilavilakku, an arati that includes waving of flowers or the pushparati over the Bible, eating the Onam meal together with the Hindus as a form of communion of brothers and sisters of different faiths. These practices are seen by the Kerala Christians as a form of integration with Hindus, showing mutual respect and sharing a tradition which transcends religion.

The month of Chingam, when Onam is celebrated, is the first month according to the Malayalam Calendar. The celebrations mark the Malayalam New Year and are spread over ten days, and conclude with Thiruvonam. The ten days are sequentially known as Atham, Chithira, Chodhi, Vishakam, Anizham, Thriketa, Moolam, Pooradam, Uthradam and Thiruvonam. The first and the last day are particularly important in Kerala and to Malayalee communities worldwide.

The Atham day is marked with the start of festivities at the Vamanamoorthy Thrikkakara temple in Kochi. This Vishnu temple is considered as the focal centre of Onam and the abode of Mahabali and festivities start with the raising of the festival flag. Parades are held, which are colourful and depict the elements of Kerala culture with floats and tableaux. Other days have diverse range of celebrations and activities ranging from boat races, cultural programs, sports competitions, dance events, martial arts, floral Rangoli called pookkalam, prayers, shopping, donating time or food for charity to spending time with family over feasts. Men and women wear traditional dress. The Kerala sari or Kasavu sari is particularly wore on this day.

Onam starts off every year with a grand parade called Athachamayam at Thrippunithura near Kochi, also referred to as the Thripunithura Athachamayam. The parade features elephants marching, drum beats and other music, folk art forms, floats and colorfully dressed people with masks. In Kerala’s history, the Kochi king used to head a grand military procession in full ceremonial robes from his palace to the Thrikkakara temple, meeting and greeting his people. In contemporary times, this a state-supported event. The procession path historically has been from Tripunithura to the Vamanamoorthy Temple in Thrikkakara in Ernakulam district. The temple is dedicated to Vishnu in his Vamana or dwarf avatar. After arrival at the temple, the marchers offer a prayer.

The floral carpet, known as Onapookkalam or just Pookkalam, is made out of the gathered blossoms with several varieties of flowers of differing tints pinched up into little pieces to design and decorate patterns on floor, particularly at entrances and temple premises like a flower mat. Lamps are arranged in the middle or edges. It is a work of religious art, typically the team initiative of girls and women, who accomplish it with a delicate touch and a personal artistic sense of tone and blending. When completed, a miniature pandal or an umbrella hung with little festoons is erected over it. The pookkalam is similar to Rangoli which is made of powders of various colors and is popular in North India. Kerala during Onam is transformed into aflower garden with pookolams found in every home and public space to celebrate the festival. The traditional ritual of laying the pookkalam starts on Atham day and the pookkalam on this day is called Athapoo which is relatively small in size. The size of the pookkalam grows in size progressively with each day of the Onam festival. Only yellow flowers will be used on Atham with only one circular layer made and the design is kept simple. Statues or figurines of Mahabali and Vamana are also installed at the entrance of each house on this day. Traditionally, Atthapookalams included flowers endemic to Kerala, but nowadays all varieties of flowers are used. Earthen mounds, which look somewhat like square pyramids, representing Mahabali and Vamana are placed in the dung-plastered courtyards in front of the house along with the Pookalam, and beautifully decorated with flowers. All over Kerala, Pookalam competitions are a common sight on Onam day.

Traditional dance forms including Thiruvathira, Kummattikali, Pulikali, Thumbi Thullal, Onam Kali and others are performed during this period. Thiruvathira Kali is a women’s dance performed in a circle around a lamp. Kummattikali is a colourful-mask dance. In Thrissur, festivities include a procession consisting of caparisoned elephants surrounded by Kummatikali dancers. The masked dancers go from house to house performing the colorful Kummattikali. Onam Kali is a form of dance where players arrange themselves in circles around a pole or tree or lamp, then dance and sing songs derived from the Ramayana and other epics. Kathakali dance is also commonly performed during this time, with dancers enacting famous mythological legends. Pulikali, also known as Kaduvakali is a common sight during Onam season. This dance showcases performers painted like tigers in bright yellow, red and black, who dance to the beats of instruments like Chenda and Thakil. This folk art is mainly performed in the cultural district of Thrissur and thousands pour into the city to be a part of this art. Performances of the ritual worship dance, Theyyam, are given during the Onam season.

At the Thrikkakara temple, every day of the festival showcases one or more of these activities including Kathakali, Thiruvathira, Chakyar Koothu, Ottam Thullal, Patakam, Onam songs, and percussion instrument shows. The Onasadya here is grand in scale, and is attended by over ten thousand people from all religions and faiths. Festivities include Puli Kali or the masked leopard dance and traditional dance forms like Kaikotti Kali which are performed in various functions. The official Government celebrations start on this day with heavy illuminations in Thiruvananthapuram, Kochi and Kozhikode along with fireworks. Most cities in Kerala, are lit up with lights and fabulous displays of fireworks. Sumptuous Onam Sadya feasts are prepared. In the Thrikkakara temple, a mega-feast is conducted, which is open to the public and is attended by more than twenty thousand people.

The Vallamkali or the snake boat race is another event that is synonymous with Onam. Well-known races include the Aranmula Uthrattadhi Boat Race and the Nehru Trophy Boat Race. Numerous oarsmen row huge snake-shaped boats and people come from far and near to watch and cheer the snake boat race through the water. This event is particularly featured on the Pampa River, considered sacred and Kerala equivalent to the Ganges River.

What’s a festival without food? A Sadya is the traditional nine or more course vegetarian meal served on banana leaf and the Onam festival is marked with a special feast lunch on last day and includes rice and a sweet at the end. The Onasadya reflects the spirit of the season and is traditionally made with seasonal vegetables such as yam, cucumber, ash gourd and so on. The feast is served on plantain leaves and consists of nine courses, but may include over two dozen dishes. The feast ends with a series of dessert called Payasam eaten either straight or mixed with ripe small plantain. The importance of the feast to the Kerala’s Onam celebration culture is captured in the famous Malayalam proverb “Kaanam Vittum Onam Unnanam” which means “One must have the Onam lunch even by selling one’s property, if need be.” The Travancore-style Onasadya is renowned to be the most disciplined and tradition-bound.

Normally, the largest chunk of Onam celebrations ends by Thiruvonam. However, the two days following Thiruvonam are also celebrated as third and fourth Onam. The third Onam, called Avvittom marks the preparations for King Mahabali’s return ascension to heavens. The main ritual of the day is to take the Onathappan statue which was placed in the middle of every Pookkalam during the past 10 days and immerse it in a nearby river or the sea. The Pookkalam will be cleaned and removed after this ritual.
